How to Screen Automotive Technicians: 8 Questions and What to Listen For Screening Interview Template
Automotive technician hiring fails in two predictable places, and neither one is skill. The first is level. Every applicant calls themselves a technician, but a lube-and-tire tech, a B tech doing brakes and suspension, and an A tech who can chase an intermittent electrical fault are three different hires at three different pay rates, and a resume rarely tells you which one is applying. The second is the pay model. Most shops run flat rate, where a tech gets paid book hours instead of clock hours. A tech coming off an hourly fleet job or out of school hears the hourly equivalent, takes the job, flags 28 hours in a slow week, and quits by month two. Neither of those needs a phone call to catch. This template qualifies automotive technicians in writing before anyone books time: where they actually sit on the tech ladder, ASE certifications plus state inspection, emissions, and EPA 609 credentials, whether they own a working tool set or are still carrying tool-truck debt, how they diagnose instead of throwing parts at a code, what their comeback rate looks like, and whether their driving record will survive the insurer when they road-test a customer car. Where would you place yourself today: lube and tire tech, B tech doing brakes, suspension, and maintenance, or A tech handling driveability, electrical, and engine or transmission work? What shops have you worked in (dealer, independent, tire chain, fleet), and which brands do you know best?
What this assesses: Level is the whole hire, since paying an A-tech rate for a B tech wrecks the shop's labor margin and hiring a lube tech into a diagnostic bay strands both of you. Strong answers place themselves honestly, name the jobs they run without help (a timing chain, a rack and pinion, a no-crank diagnosis), name specific brands and the dealer training that came with them, and say where they are still building. Be cautious with a candidate who claims A-tech work but describes only brakes, oil, and tires, who cannot name a single job they own end to end, or who has bounced through four shops in two years without moving up, since that pattern usually means they washed out on production rather than outgrew the shop.
Which ASE certifications do you hold, and are they current? Do you have a state inspection or emissions license, EPA 609 for A/C work, any manufacturer certifications, and any high-voltage or hybrid and EV training?
What this assesses: Certifications are not a formality here. State inspection licenses generate billable work the day the tech starts, EPA 609 is required by federal law to buy or handle refrigerant, and dealer warranty claims often depend on manufacturer training. Strong answers list the specific ASE areas (A1 through A8, L1 for advanced driveability), know their recertification dates, name a transferable state inspection license, and are clear about hybrid or EV exposure rather than bluffing it. Be cautious with a candidate who says certifications 'expired a while back' with no plan, claims ASE Master without naming the areas, or is casual about high-voltage work with no training, since a tech who does not respect an 800-volt system is a serious safety problem in your shop.
This shop pays flat rate, meaning you are paid book time on each job rather than hours on the clock. How many hours have you flagged in an average week, what was your best and worst week, and how do you feel about slow weeks?
What this assesses: Flat rate is the single biggest reason automotive hires quit, so put the number on the table now instead of letting it show up in the second paycheck. Strong answers give real flag-hour numbers (a productive B tech flagging 45 to 55 in a good week, an efficient A tech higher), understand efficiency versus clock hours, and describe how they handle a slow week without falling apart. Be cautious with a candidate who has only worked hourly and has not done the math, who cannot say what they flagged and deflects to 'whatever they gave me,' or who asks for a guarantee well above your book rate, since all three usually end in a resignation once a rainy February hits the service drive.
What tools do you own, and can you roll them in on day one? Do you have your own box, scan tool or scope, specialty tools for the brands you work on, and are you carrying tool-truck payments?
What this assesses: In most shops the tech supplies the tools and the shop supplies the lift and the specialty equipment, so a tech showing up with a half-empty box costs you weeks of borrowed sockets and slow tickets. Strong answers describe a real inventory, name their scan tool and whether it does bidirectional testing, and are straightforward about tool-truck debt and how it factors into what they need to earn. Be cautious with a candidate who expects the shop to supply everything, whose tools are 'at my last job' or held by a former employer, or who is deep enough in tool payments that your pay plan will not cover them, since financial strain drives both turnover and the temptation to sell work that a customer does not need.
A customer comes in with a check engine light and an intermittent no-start that happens maybe twice a week. Walk me through exactly what you do, from write-up to repair. What do you check first, what tools do you reach for, and how do you avoid replacing a part that turns out to be fine?
What this assesses: This separates a real diagnostician from a parts changer, and parts changers are expensive in ways that never show up on the ticket. Strong answers start with verifying the complaint and duplicating the condition, pull codes and freeze-frame data, check the basics like battery, grounds, and connectors before ordering anything, use live data or a scope to test rather than guess, consult TSBs and factory service information, and describe confirming the fix before it goes back to the customer. Be cautious with a candidate who jumps straight from the code to a part ('P0300, so plugs and coils'), who has no process for an intermittent fault, or who never mentions verifying the repair, since that is exactly the tech who generates comebacks and warranty chargebacks.
Tell me about a repair that came back. What actually went wrong, how did you handle it with the service advisor and the customer, and what do you do differently now? Roughly what does your comeback rate look like?
What this assesses: Every tech has comebacks, so the tell is whether they own them or hide them, and a shop eats the labor twice on every one. Strong answers name a specific job, explain the real root cause without blaming the parts supplier or the advisor, describe telling the advisor immediately and making it right, and name a concrete habit change like a longer test drive or checking a related component. Be cautious with a candidate who claims they have never had a comeback, blames everyone downstream, or gets defensive about the question, since a tech who cannot admit a miss will quietly hand you the same problem with a customer's name on it.
Road tests are part of the job. Is your driver's license current and in good standing, and what would show up on your record for the last three to five years? Are you comfortable with a pre-employment drug screen and a background check?
What this assesses: The shop's garage-keepers insurance decides who can drive customer vehicles, not your judgment, and a record problem found after the offer costs you the slot and the onboarding time. Strong answers confirm a current license, volunteer specific incidents with rough dates before being pushed, and answer the screening question directly. Be cautious with a suspended or restricted license the candidate mentions only when cornered, a DUI or reckless driving they frame as unfair, or hesitation on the drug screen, since a tech who cannot legally road-test a car can only do half the work you are hiring for.
What hours can you work, including Saturdays and any rotating shift we run, and how are you getting to the shop? Why are you leaving your current shop, and what would the service manager there say about your production and attendance?
What this assesses: Bay time is the product, so a tech who misses Saturdays or shows up at 9 when the shop opens at 7 costs real billable hours no matter how good they are with a scope. Strong answers give specific availability, confirm Saturday coverage without negotiating it away, have reliable transportation of their own, and give a clean, credible reason for leaving that lines up with what a manager would say. Be cautious with a candidate whose reason for leaving keeps shifting, who badmouths every previous shop, or who is vague about attendance, since production and attendance are the two things a former service manager remembers with total clarity.
